Abstract

The clinic “Balai Pengobatan Santa Familia (BPSF)”, West Kutai, in East Kalimantan Province, on 2010-2012 has had a high turnover of its nurses as much as 31 %. That number is higher than the normal standard that is only 10 % every year. This research is meant to study the influences of individual factors and organizational factors to job satisfaction of nurses and its impact to the turnover intention. The research used observational method and the samples of this research are nurses in the intensive care unit and in the nursing unit of BPSF. Independence variables of the research are individual factors, work factors and organizational factors, while the dependent variables are job satisfaction and turnover intention. The result of the research, through the application of the double linear regression statistic test shows that job design factor has significant influence to job satisfaction, Sig. 0,013 and B (regression coefficient)= 2,037. While the variables of work affiliation and leadership have significant influence to turnover intention. Work affiliation has Sig. 0,003 and B = 0,906 as well as leadership has Sig. 0,009 and B = 0,895. The Sub variable of job design of nurses tends to be positive; there are variations in the nurses’ work; they are motivated to arrange the patient’s bed every morning; they have liberty to choose the way they finish their job. The Sub variable of work affiliation tends to be negative; they are esteemed and loved by their friends and superiors; accepted in their workplace; developed and supported; participants and feel to be part of the BPSF. Whereas regarding Sub variable of leadership the result tends to be positive; they have a fair leader; that gives sense of freedom; commends and appreciates those who work hard and diligent; he does not tolerate employees who come to work late. Recommendations to improve the quality of job satisfaction and the decrease of turnover of nurses through: systematic training and development programs for development of career, the need of brotherhood and kinship atmosphere, the reviewing of compensation policy, the increasing of the number of nurses and administrative staff.
