Abstract
Perkembangan pesat sektor Usaha Mikro, Kecil, dan Menengah (UMKM) di Indonesia menuntut karyawan untuk senantiasa menampilkan perilaku kerja inovatif (Innovative Work Behavior/IWB) agar mampu bersaing. Namun, masih banyak UMKM yang menghadapi kendala dalam hal inovasi dan manajemen pengetahuan. Penelitian ini bertujuan untuk menguji pengaruh knowledge sharing (KS) terhadap IWB, serta peran mediasi psychological empowerment (PE) pada karyawan UMKM. Penelitian ini menggunakan pendekatan kuantitatif dengan teknik accidental sampling, melibatkan 68 karyawan UMKM sebagai responden. Pengumpulan data dilakukan secara daring melalui google form yang disebarkan menggunakan berbagai media sosial. Instrumen penelitian meliputi skala knowledge sharing (Van den Hooff & De Ridder, 2004), skala innovative work behavior (Janssen, 2000), serta skala psychological empowerment (Spreitzer, 1995). Analisis data dilakukan dengan Partial Least Square dari SmartPLS. Hasil penelitian menunjukkan bahwa knowledge sharing berpengaruh positif dan signifikan terhadap innovative work behavior. Selain itu, psychological empowerment terbukti menjadi mediator parsial dalam hubungan knowledge sharing dan innovative work behavior. Temuan ini menekankan pentingnya bagi pengelola UMKM untuk membangun budaya berbagi pengetahuan serta memberikan pemberdayaan psikologis kepada karyawan guna mengoptimalkan perilaku kerja inovatif. Kata kunci: berbagi pengetahuan, perilaku kerja inovatif, pemberdayaan psikologis, UMKM ABSTRACT The rapid development of the Micro, Small, and Medium Enterprises (MSME) sector in Indonesia requires employees to consistently show innovative work behavior in order to maintain competitiveness. However, a significant number of MSMEs still face challenges regarding innovation and knowledge management. This study aims to examine the effect of knowledge sharing on innovative work behavior, as well as the mediating role of psychological empowerment among MSME employees. The research utilizes a quantitative approach with accidental sampling and involves a total of 68 MSME employees as respondents. Data was collected online using Google Form and distributed through various social media platforms. The instruments used in this study are the Knowledge Sharing Scale (Van den Hooff & De Ridder, 2004), Innovative Work Behavior Scale (Janssen, 2000), and Psychological Empowerment Scale (Spreitzer, 1995). Data analysis was conducted with Partial Least Square using SmartPLS. The results show that knowledge sharing has a significant and positive effect on innovative work behavior. Psychological empowerment is proven as a partial mediator in the relationship between knowledge sharing and innovative work behavior. The implications suggest that MSME management should foster a culture of knowledge sharing and provide psychological empowerment to employees to optimize innovative work behavior.
